Comprehensive Answer / Case / Situation Analysis Questions(4 × 5 = 20)
- 22.5
Analyze the following case carefully and answer the questions that follow:
XYZ Hospitality Pvt. Ltd. is a mid-sized hotel located in Pokhara, near Phewa Lake. Established eight years ago by Ms. Ritu Sharma, the hotel started with 25 rooms and a small restaurant. Today, it has 60 rooms, a conference hall, a multi-cuisine restaurant, and employs 70 staff, including front desk personnel, housekeeping, kitchen staff, restaurant servers, and a management team led by the owner-manager. The hotel is known for its scenic location, hospitality, and reasonable pricing, attracting both domestic and international tourists.
Recently, XYZ Hospitality introduced a "Premium Guest Experience" program aimed at offering personalized services such as in-room dining, guided tours, and express check-in/check-out. While the initiative was intended to enhance guest satisfaction, it created several operational and HR challenges. Staff often struggle to meet the new service standards, especially during peak tourist seasons. Housekeeping and restaurant teams report increased workload, unclear responsibilities, and confusion over prioritizing tasks. Front desk staff face challenges coordinating guest requests, while kitchen staff struggle to manage additional orders without affecting quality.
Training has been minimal, with most employees learning on the job. The management relies heavily on the owner-manager for daily decisions, including staff scheduling, approvals for guest requests, and conflict resolution. There is no formal performance evaluation or incentive system, which has reduced employee motivation. Some experienced staff have resigned due to stress and limited career growth, forcing the hotel to hire and train new employees frequently. Poor communication between departments has led to delays in guest orders, and regular complaints from guests.
To address these challenges, the hotel needs clear job descriptions, structured training programs, and defined standard operating procedures for all services. Implementing a performance evaluation system with recognition or rewards can motivate employees. Delegating decision-making to supervisors will improve response time and reduce dependency on the owner-manager. Regular team meetings and feedback mechanisms can improve communication, teamwork, and overall guest satisfaction.
XYZ Hospitality demonstrates that even in service industries, growth without structured HR and operational planning can lead to employee stress, reduced efficiency, and customer dissatisfaction. Effective HR practices, training, delegation, and clear communication are critical for sustainable success.
Questions: a. What HR and operational challenges has XYZ Hospitality faced after introducing the "Premium Guest Experience" program? b. How does reliance on the owner-manager for daily decisions affect staff motivation and efficiency? c. Why are training, standard operating procedures, and clear job roles important in the hospitality industry? d. If you were the HR manager, which interventions would you prioritize to improve employee performance and guest satisfaction, and why?
